Fortifi Finance No capacity to train. Now there is a pipeline.

The founder was the only broker in the business, still writing his own credit proposals, and giving half an hour of every day to training.

We hired the training capacity, then the seat it could teach.

The challenge

The founder was the only broker in the business, still writing his own credit proposals, and giving half an hour of every day to training.

  • Asset finance CVs, credit brief.
  • Training it himself, mid-file.

I don't have capacity to train.

Tristan Vercoe, Founder.
The turning point

The goal was someone who could carry the complexity without being taught it, and then teach the next one.

Every version of this seat had been scoped as a training problem the business could not absorb. A brief that assumes the business will teach the hire fails whoever fills it.

So the teaching moved out at the front end. Credit aptitude was tested externally, before the founder spent an hour on anyone.

The search
  1. Phase 1

    Sept 2025: discovery

No capacity to train. That was the constraint, in the founder's own words.

  2. Phase 2

    A Credit Manager is placed

The training capacity itself. Someone who could carry complexity unaided, and teach the next one.

  3. Phase 3

Apr 2026: three assessed before any shortlist

Each one tested externally, before the founder spent an hour on anyone.

  4. Phase 4

    A Credit Associate signs

The founder and the Credit Manager both train him, and the seat was scoped so it would not slow the credit work down.

The FinTalent approach
  1. 01

    Named the real constraint

The ask was a credit hire. The constraint was that nobody had hours to teach one.

Scope the training capacity before the salary.

  2. 02

    Tested before introducing

Every shortlisted candidate sat an external skills assessment and worked live servicing calculators, marked by a third party and reported back.

  3. 03

    Hired the teacher

A Credit Manager who could carry complexity unaided.

The training capacity was built, not bought in.

  4. 04

    Scoped around the teacher's workload

The associate seat was written so it would not slow the Credit Manager down.

There is no point hiring the training capacity and then handing it a seat that eats it.

We can do the rest.
We're building out a training pipeline as well at the moment.

Tristan Vercoe, Founder.
Where it stands

Ten months after saying he had no capacity to train, the founder wrote that they were building out a training pipeline.

The credit manager we placed is training the associate who came after her. That is the job she was hired to do.

He wrote it in July 2026, in the thread about the next credit seat.

A

Amelia

Lending specialist to credit manager

She came into credit from the front office as a lending specialist, not up through a back office.

What she wanted next was a credit management path and people to train. Tristan had no capacity to train anyone. That was the match.

J

Jordan

Defence to credit associate

A decade in the Australian Defence Force, and he paid for the Diploma himself while still serving. He came to broking as a frustrated client, not a career guess.

He offered to work a trial if the first meeting went well. He had a letter of offer a week later instead.
